The mediation role of organizational commitment and organizational justice perception in the effect of rational and intuitive decision-making styles on perceived stress: The case of bank employees

Abstract (EN)
The accomplishment speed of change in the world we are living is absolutely huge and breathtaking. In rapidly changing world, today, everybody suffers stress both in their individual and professional lives. No individual and no profession is free from stress. Stress is an ever increasing problem for individual's health and for the society. Including the training environments, within the context of business life, a serial of factors such of lack of control over business duties, time pressure on performance and weak feedback contributes to stress and seems to be a mediator for negative health results. Besides, individual difference properties such as decision making competence, social management and time approach may contribute to stress. Successful completion of business duties involves the execution of long term decision making processes which other personnel and customers are affiliated to. Lack of efficiency in decision making processes aggravates the employees' fulfilling their duties, impedes other personnel to plan and execute their works and may lead work stress. A this point it is hereby aimed to determine the managers' situation of being exposed to stress depending on their rational and intuitive decision making styles. On the other hand managers organizational loyalty and organization justice perception affect employees. Organizational loyalty and organizational justice are hereby defined as an important regulator of the stress. That's to say, it is hereby aimed to notice and see the effect of rational and initiative decision making style over perceived stress and to what extent it is realized over the organizational loyalty and organizational justice. Starting from this point, within the scope of this study, it is hereby aimed to examine the effect of employees' rational and initiative decision making styles over the perceived stress and to test its role on organizational loyalty and organizational justice mediation role. In parallel with the purpose of the research, the application is hereby accomplished upon the attendance of 515 medium level managers who are working in a bank in Turkey. A questionnaire was applied to the participants on rational and initiative decision making, perceived organizational justice and perceived stress , and results of the questionnaire were analyzed. For the analysis of results obtained within the scope of research, IBM SPSS (Statistical Package for the Social Sciences) 21.0 and IBM AMOS 24.0 (Analysis of Moment Structures packet programs were used. As a result of the analysis made, it is hereby determined that rational decision making style has a negative impact over the perceived organizational loyalty that's to say; it may be though that a manager who applies rational decision making style may decrease the employees' loyalty. Rational decision making style has a positive impact over perceived stress and organizational justice. Rational style leads higher stress and will be further useful for nonexistence of personality in the manner of individual style non- existence of arbitrariness, paying and receiving prices determined within the scope of specific rules and measures and for the achievement of justice. While the "Organizational Commitment" variable has a mediating role in the effect of the "Rational Decision Making" variable on the "Perceived Stress", the "Organizational Justice" variable has a mediating role in the effect of the "Rational Decision Making" variable on the "Perceived Stress". Intuitive decision making style has a positive impact over organizational loyalty and organizational justice but a negative one over perceived stress. Intuitive decision making help people to be protected from the negative effects of stress. Organizational loyalty dimension seems to be meaningful over the perceived stress towards negative direction. Loyalty's indirect or regulatory effect helps people to give direction to their works and to load meaning there to, thus it helps people to be prevented rom negative impacts of stress. Organizational justice dimension is effective over organizational loyalty in positive direction but in negative direction over perceived stress. In an organization, existence of justice has a very important role over the employees' welfare and over the organization's individual remarkable success. This fair environment may be an important factor for lower levels of stress. While the "Organizational Justice" variable has a mediating role in the effect of the "Intuitive Decision Making" variable on "Perceived Stress", the "Organizational Commitment" variable also has a mediating role in the effect of the "Intuitive Decision Making" variable on the "Perceived Stress".
