Abstract (EN)
The mediating role of organizational commitment in the effect of work engagement on positive voice behavior has been tried to determine in this thesis. The ability of employees to express their ideas to contribute to organizational activities and to express their thought about other ideas significantly affects both organizational performance and employee motivation. The ability of employees in the organization to share own thoughts by considering the benefit of the organization ensures the emergence of creative ideas. People who engage with their work, on the other hand, have a desire to achieve successful results because they work by transferring their energies to their work. Therefore, they can be expected to exhibit positive voice behavior. Based on this idea, it was thought that the most effective results in the context of research variables could be achieved from organizations with intense intellectual capital, and the application of the study was carried out in universities. The sample group was determined as academicians working in 129 state universities and 78 foundation universities in Turkey as of the date of the application. As a result of the survey application, the data obtained from 452 participants were analyzed statistically. The data obtained after the survey application was first tested in terms of suitability for the analysis. In this direction, the assumptions foreseen in order to analyze the main hypotheses of the study were tested. Then, the validity and reliability of the scales were analyzed. After it was understood that the research data and scales had the qualifications to be used in the analysis, the analyzes were started. Descriptive analyzes were made using the SPSS program. Structural equation models established to test the main hypotheses of the study were analyzed through the LISREL program. As a result of the analyzes, it was determined that the work engagement of the academicians had an effect on their positive voice behavior and that organizational commitment had a mediating role on this effect. On the other hand, it has been determined that work engagement has a positive and significant effect on organizational commitment and organizational commitment has a positive and significant effect on the positive voice behavior. In this context, academicians can be encouraged to participate in research by allocating sufficient funds to support their personal development. In addition, the opinions of academicians can be taken in the assignments to be made in the field of education and administration, and their participation in decisions can be ensured. It is thought that the results obtained and the suggestions made will contribute to the administrators in the universities and to the researchers in similar studies to be carried out in the future.
