Abstract (EN)

The principal aim of this thesis is to modelling the relationship between counterproductive work behaviors, personality and job satisfaction. Nevertheless developing a reliable valide scale which can measure counterproductive behaviors and examining difference within counterproductive work behaviors in terms of participants? demografic characteristics are specified as sub-aims. Points of these aims, in this study, two different researches were drived on employees working in five star chain hotels. The counterproductive work behaviors scale was developed by using first study group datas that 255 employees participated. At this stage, seven factor scale structure obtaining with explatory factor analysis (aggression to a colleague, theft, absenteeism, production deviance, drug and alcohol use, unsafe behaviors, misuse of resources) were confirmed by using explanatory factor analysis. The relationship between counterproductive work behaviors, personality and job satisfaction were modelled by using second study group datas including 719 hotel employees, and hypotheses were proposed. Five factor personality model (extroversion, aggreeableness, conscientiousness, emotional stability, openness to experience) were taken as a base as to measure personality. Then, job satisfaction was measured by one dimension. Afterwards the hypotheses were tested using structural equation modelling and model was confirmed.The results reveal the negative correlation between personality and job satisfaction concepts with counterproductive work behaviors, but not that high regression values, remining the effects of some individual and organizational factors on counterproductive work behaviors. Related to the results of analysis, there were meaningful differences between hotel employees's gender, age, education level and counterproductive work behaviors based on their average rates.Determining the relationship between hotel employees' counterproductive work behaviors, personality types and perceptions of job satisfaction and tenhancing suggestions in this direction will be useful for hotel managers and employees. Besides, the developed scale for determining counterproductive work behaviors encountering in hotel enterprises, is an important contribution in Turkish litrature in terms of its orginality.
