Abstract (EN)

The aim of this study is to analyse the relationship of personnel's psychological capital levels with organisational commitment and organisational cynicism levels using a research synthesis method, "Meta -Analysis" in the context of Turkey. 53 individual studies conducted in public and private sector in 2012-2020 related to the variables mentioned were reached. 14 studies, with a total sample size of 4265, which studied psychological capital and organizational cynicism variables, and 23 individual studies, with a total sample size of 6462, which studied psychological capital and organisational commitment variables, met the criteria that was created to specify the studies to be included in this study and a meta-analysis was conducted by using correlation values and sample sizes of these studies. The stages of literature review and coding of the studies by determining the criteria, calculation of effect sizes of the studies which matched the criteria and were included in the study, conduction of basic meta-analysis and the calculation of the general effect, prediction and correction of publication bias were performed by using Comprehensive Meta-Analysis (CMA) V.3 software. As a result of homogeneity test that was conducted during the calculation of general effect, random effect model was used. In the calculation of publication bias, funnel chart, Tau coefficient and fail-safe number were interpreted together and it was evaluated that there was no publication bias. When the results obtained from 14 individual studies (n = 4265) which studied psychological capital and organizational cynicism were evaluated, it was seen that there is a small negative correlation between these two attitudes (psychological capita-organisational cynicism =-0,246). On the other hand, as a result of the meta-analysis conducted on 23 individual studies (n=6462) that studied the relationship between psychological capital levels and organisational commitment, the hypothesis that there would be a medium and positive correlation ( psychological capital-organisational commitment = 0,389) between the personnel's psychological capital and organisational commitment levels was accepted. The contribution of these results to the theory and practice were discussed and further research suggestions were made.
